Источник №1. Биржи фриланса

Если сотрудник нужен не для постоянной занятости, а для выполнения пула задач или краткосрочного проекта, имеет смысл привлечь фрилансера.

5 советов, как написать вакансию, чтобы на неё отвечали

Совет №1. Чётко определите, какой специалист нужен

Пётр — руководитель небольшой компании. В его команде беспорядок, поэтому он решил, что обязательно нужен менеджер. Пишет вакансию: нужен менеджер, вот условия, зарплата, пишите на почту. И утопает в потоке откликов от менеджеров продаж, менеджеров по подбору персонала, клиентских менеджеров, сервисных. Пётр хватается за голову — как разобраться в этой куче и кого выбрать?

Перед тем, как писать вакансию, подумайте, кто вам нужен: что он должен уметь, что будет делать, какие задачи закрывать. На непонятно написанную вакансию откликаются все подряд. А непонятно написано зачастую там, где сам работодатель не знает, кто конкретно нужен.

Совет №2 Изучите целевую аудиторию и рынок

Пётр понял: ему нужен менеджер по продажам в В2В. Переписывает вакансию: менеджер по продажам В2В, зарплата 20 тысяч, опыт — 5 лет. Ждёт откликов, но на почте пусто, как в пустыне, тихо, как в гробу. Просто он не знал ни рыночную зарплату, ни условия, которые предлагает рынок, ни требования, которые важны для кандидатов.

Нужно понимать свою целевую аудиторию. Зная её, вы сможете написать в вакансии то, что ей нужно.

Вакансии для топов и студентов будут написаны по-разному. Для бухгалтеров и маркетологов — тоже. Разным категориям нужно делать акценты на разных вещах: одним, например, на стабильности, другим — на возможности работать вне офиса.

Изучите рынок, чтобы понимать, на одном ли уровне ваши условия, задачи, зарплата с конкурентами. И если что-то отстаёт, придумайте, чем это компенсировать, чтобы не отпугнуть кандидатов. Например, неудобный график, зато зарплата больше.

Совет №3 Не забывайте о вежливости

Помните, что вы с кандидатом — незнакомые люди, а с незнакомыми людьми по правилам этикета обращаются на «вы». Уже на собеседовании или в переписке вы можете предложить более неформальное общение.

Вакансия — это первый контакт с кандидатом, поэтому важно показать уважительное отношение к сотрудникам, в том числе и потенциальным. Тогда вы будете привлекать не тех, кто откликается от безысходности, а тех, кого действительно заинтересовало ваше предложение.

Хороший специалист себя ценит,
поэтому не будет откликаться на вакансию, написанную неприятным языком.

Есть исключения, которые связаны с корпоративной культурой компании. Например, в IT-сфере обычно обращаются друг к другу на «ты», поэтому и вакансия с таким обращением не будет выглядеть фамильярно.

Если в вашей корпоративной культуре строго обращение на «ты», вы можете так писать в вакансии и таким образом сразу отсеивать тех, для кого это неприемлемо.

Совет №4 Будьте конкретнее

Каждая подробность в вакансии — это фильтр, который отсеет неподходящих кандидатов. А подходящим даст понять, что вы действительно будете полезны друг другу: ваша компания — условиями и возможностями работы, кандидат — навыками и знаниями.

Формулировка «аналогичный опыт» — в топе любимых обтекаемых фраз из вакансий. Кандидату непонятно, в чём именно у него должен быть аналогичный опыт.

Например, в вакансии руководителя продаж аналогичный опыт — это про продажи или про роль руководителя? Без конкретики вы получите отклики от продажников без руководящего опыта и от руководителей без опыта продаж. И если повезёт, то из горы таких откликов найдёте того, кто умеет и руководить, и продавать.

Пишите конкретно, что вы ждёте от нового сотрудника. Если это образование, то какая специализация или даже вуз. Если это опыт, то что конкретно уже должен уметь ваш идеальный кандидат.

Совет №5 Когда требуете, не забывайте предлагать что-то взамен

«Я предлагаю работу и деньги, мне не нужно продавать компанию» — забудьте эту мысль, потому что «продавать» нужно. Особенно, если речь идёт о маленьких неизвестных компаниях.

Подумайте, почему кандидаты должны захотеть с вами сотрудничать: удобный график, возможность удалённой работы, страховки и компенсации.

Если у вас десять строчек требований,
а из условий лишь белая зарплата и «дружный коллектив», вряд ли ваша вакансия запомнится соискателям.

3 способа понять, что привлечёт хороших кандидатов

  • Спрашивайте на собеседованиях, что кандидату важно в работе, кроме зарплаты, и составляйте список. 
  • Анализируйте вакансии конкурентов — что они предлагают потенциальным сотрудникам? 
  • Ходите на собеседования к конкурентам, чтобы «разведать обстановку» на рынке и не отставать по условиям.

Когда вы собрали всю нужную информацию, чёткая структура поможет соискателю не потеряться и отметить важные моменты. Разделите текст вакансии на пункты, в которых отдельно говорится о компании, условиях, задачах и требованиях.

После того, как вы опубликовали вакансию, вам начнут поступать отклики. Представим, что вы получили 100 откликов. Что дальше? Внимательно читать каждый и пытаться понять, подходит ли вам этот человек? Это займёт много времени, за которое соискатели успеют уйти к конкурентам.

Процесс найма похож на воронку: множество кандидатов на входе, которые постепенно отсеиваются на каждом этапе подбора, и всего один на выходе — ваш будущий сотрудник. Чем больше уровней в воронке, тем более тщательный отбор предстоит кандидатам.

Шаг №1. Составьте список из всех кандидатов, которые откликнулись на вакансию
